摘要:项目管理是在项目活动中运用知识、技能、工具和技术来实现项目要求,项目管理的成功在很大程度上取决于员工的表现。员工管理是项目管理中的一种软技巧,项目管理中出现的问题,不仅与技术相关,还和项目管理中人力资源的组织相关,例如团队协作精神的培养,责任的承担,整个项目团队的激励和培训,领导个性化的团队成员,项目团队内部与外部的文化差异等。这些都是困扰项目管理人员的现实人力资源管理问题。本文采用相关资料的收集、实际案例的整理、运用比较分析和因素分析的研究方法,科学分析中国企业项目管理的现状和症结,探讨适合国情的项目人力资源管理方式。本文同时从项目组织中员工的素质和激励两方面入手,将人力资源管理与项目管理结合起来,引入相关理论,并将理论运用于实践。结合YD公司项目管理运作的现状,针对其中出现的一些典型问题,探析其起因,结合理论和实践,从人员选择、职业发展与提升、项目团队建设、员工激励和绩效考核等几方面给出相应的管理对策。强调细分和明确项目管理者和成员的选拔标准;通过系统的员工培训与开发体系,建立较为长远的职业发展规划方案,促进员工的职业发展和提升;通过项目实践和公司组织相关活动,建设项目组织文化,建立有效和通畅的沟通机制,完善高效负责的团队建设;重视激励行为对项目管理的巨大影响,激发项目团队和个人的积极性,主动性及自我发展的动力;切实执行公平且具有高操作性的绩效考核体制,利用绩效考核体系强化和促进项目的持续成功和发展。通过项目管理实践的研究,让科学的理论和灵活多变的管理实践结合起来,运用具有创造性的知识和先进方法,避免项目管理的机械化、程式化的方式,保证项目管理的成功运作,提高项目管理的效率和经济效益,以收到事半功倍的效果。

Abstract:Project management is the application of knowledge, skills, tools, and techniques to project activities to meet project requirements. The success of project management depends largely on the behavior of employee. Employee management is a kind of soft skill in project management. The problems occurred in project management are related to technology and the organization of human resource management as well, such as team cooperation, undertaking responsibilities, training and motivation of project team, leading individualized team member, cultural differences in inner and outer of project team. These are practical human resource problem which bothered project managers. We analysed the actuality and sticking points of project management in China by using research method such as gather correlative data and case, comparative analysis and factor analysis. Also we discussed project human resource managerial pattern suitable for the situation of China. We can integrate the human resource management and project management from employee caliber and motivation by applying theory to practice. In this paper, we can analyse the typical problem in project management practice of YD company. We will give some managerial countermeasure from choosing employee to career development and upgrade, project Team Building, employee motivation and performance evaluation. We emphasized defining and fractionizing of employee choosing standard; establish long-term career development plan and promote employee career development; create project culture and effective communication system by project practice and company behavior; recognize the huge influence of motivation; strictly execute performance evaluation system, ensure and intensify continual success and development of project. We can integrate the management theory and changeful project management practice, use knowledge of innovative and advanced practices, avoid mechanical and formulized project managerial pattern, ensure successful operation of project management, improve the efficiency and economic benefit by research of project management practice.
