摘要:在经济全球化的大势所趋下,市场竞争日益白热化。传统企业的组织因其自身反应迟钝、工作效率低下,以至于对于竞争中出现的新问题难以适应。在技术知识不断推陈出新的复杂市场经济环境中,如何快速应对变化的外部环境,做出正确而全面的决策战略,以迎接新市场和新挑战就显得尤为迫切。而这就要求企业去建设一个文化包融性的管理团队,来适应市场需要的同时,真正提高企业的绩效。当然,一个优秀的管理团队能给企业带来的也不仅仅是当前所需的高昂利润,同时还能传承一种优秀的品质和企业文化。

   自Hambrick和Mason(1984)提出“高层梯队理论”伊始,战略领导学者从研究CEO个人转为研究管理团队。在实际研究过程中,研究者对管理团队的界定虽各有不同然而随后将近二十年来的研究都主要集中于管理团队的人口统计特征对企业战略及组织绩效的影响上——也就是从管理团队的综合素质及其异质性这两方面来研究对企业绩效影响。然而对管理团队的文化整合、冲突管理等管理决策运作过程的研究较为缺失。

   当代企业管理中孜孜追求的一种优秀管理模式就是高绩效团队,它比传统的官僚部门组织结构或其他形式的稳定群体结构在处理企业各项问题上都要更灵活也更高效,同样,高绩效的管理团队模式也是企业扩大绩效、提高企业运行效率的必要形式。管理团队建设以其特有的领导魅力带动整个团队凝聚力,从而提高管理效能,进而提升企业内部形象,达到管理高效的最终结果将是本文的研究重点。

   高绩效的管理团队除了最大程度上地发挥了团队独特优势外,还最大限度地消除了其可能给企业带来的弊端,更有利于企业更好地激发团队成员的才能。综上,在多变的经济环境中,团队建设尤其是管理团队建设尤为必要。

Abstract:With the globalization of the economy, the market competition is becoming increasingly intense.It is difficult for traditional enterprise organization to adapt to new problems emerging in the competition because of its slow response.In the complex market environment that technical knowledge continues to introduce,how to do a good job of team building and team role in order to meet new markets and challenges is particularly urgent.Also a good team and even the management team can bring not only the profits of the current requirements,but also an excellent quality heritage. 

   As the beginning that Ham brick and Mason (1984) proposed the top echelon theory, the scholars of strategic leadership had turned their research from CEO individual to management team.During the actual course of the study,the researchers although defined the management team via many kinds of ways,most of them focus on the demographic characteristics of the management team which affect organizational strategy and performance in the latest 20 years,in other words,they study firm performance from the overall quality of management team and its heterogeneity these two aspects.However,the study on the process of cultural integration and conflict management in management team is fewer than others,

   High-performance team is an excellent management mode in the modern enterprise management,it’s more flexible and more efficient than other traditional departmental structure or stable groups,and it’s a necessary form for the enterproses to improve operational efficiency and to expand the performance.This study focus on the management team building which drives the entire team cohesion with its unique charisma to improve management efficiency,enhance the internal image,and thus achieve the result of efficient management.

   High-performance teams play the unique advantages of the team and eliminate its drawbacks which may be brought to the enterprise in the maximum extent, and thus help the enterprises inspire the team members’talent.In summary, in this changing economic environment,team building,especially the management team building is particularly important.
