【摘要】由于市场的不确定性、技术的创新性、人员的流动性使IT企业面临的环境越来越复杂,智诺英特公司经过了5年的发展,经历了数次人员变革,是杭州市众多IT企业中较有代表性的公司。如何建立符合IT行业特点、企业实际的绩效考核体系,提高员工的工作积极性,减少人才的流失,是智诺英特公司管理层必须考虑并解决的现实问题。本文通过对现代人力资源理论中绩效管理理论的研究,结合目前国内外IT企业绩效管理的现状与智诺英特公司绩效考核体系的实际情况,分析当前IT智诺公司绩效管理中存在的问题和管理层需要考虑的问题,运用现代绩效管理学的理论,借鉴国内外许多企业成功的人力资源设计,以岗位技能为基础,并结合现代企业绩效考核的方法,为智诺英特公司设计了一套符合行业特点、短期激励与长期激励相结合、激励与约束并举、具有市场竞争力的绩效考核体系,以期解决公司面临的人才流失、员工工作积极性不高、员工整体技能素质不高等问题,促进公司战略目标的实现,使公司得以持续发展。

本文就智诺英特公司现行的绩效管理现状进行调查,采用问卷调查的方式,对在职员工进行随机调研,了解在职员工对该公司正在实施的绩效考核办法的满意度,找出现有制度的不合理和不足之处,同时采集员工对本公司的绩效考核可以进行改良的建议和想法,综合运用人力资源学、管理心理学、绩效管理学、统计学、组织行为学、等方面的理论,建立薪酬体系;选用科学的模型模拟绩效考核对象的变化规律,设计多层次、动态柔性的考绩维度体系,综合运用有刚有柔的考绩方法,有效解决了考绩中的许多难题,大大提高考绩的信度和效度。
