摘要:随着经济高速发展,企业管理面临严峻挑战,特别是人力资源管理。面对激烈的社会竞争,劳动者为了满足组织要求,不断追求自我提升与自我发展,在这一过程中,劳动者还要处理各种社会关系,这些使得劳动者身心负荷,从而生理和心理都有不同程度的受损。社会、企业和个人的发展催化人力资源管理模式的完善,作为人力资源管理新难题之一的情绪劳动的研究应运而生,随着近几年研究的不断深入,情绪劳动已经超出了服务业的范围,因此研究范围也随之扩大。学术界对科技型企业员工情绪劳动的研究比较少,但是情绪劳动对科技型企业员工的影响却不容忽视。
本文通过对江苏河海纳米科技股份有限公司的实证研究,发现科技型企业员工的情绪劳动受很多因素的影响。经过分析总结,本研究主要探讨员工与主管的关系融洽度、员工与同事的关系融洽度以及员工与组织的关系融洽度对情绪劳动的影响。在总结国内外有关情绪劳动、变革型领导、团队氛围和组织支持相关理论的基础上,本研究利用调查问卷,以科技型企业的员工为调查对象,通过定性分析和定量分析等统计分析方法,讨论了员工与主管、同事和组织之间的关系对情绪劳动的影响和相关对策。
本研究得出的结论是员工与主管、同事、组织之间的关系融洽度都会影响员工的情绪劳动,且三者与情绪劳动的表层扮演呈负相关,与深层扮演呈正相关,其中,员工与主管的关系融洽度比其他两个因素对情绪劳动的影响更显著。最后,笔者根据研究结论,对科技型企业人力资源管理方面提出了合理建议。

ABSTRACT:As rapid economic development, enterprise management faces the serious challenge, especially in human resource management. Facing the fierce social competement, in order to meet the organization requirements, laborers continuously pursue self improvement and self development. In the process, laborers have to deal with all kinds of social relations, which make laborers have different degree of damage in physical and psychological. The development of society, enterprises and individuals catalytic the perfection of human resource management mode, as one of the new human resources management problems, emotional labor arises at the historic moment. With the deepen development of the research in recent years, emotional labor is beyond the scope of services, so research scope has been expanded. Academia for science and technology enterprises employees’ emotional labor research is less, but emotional labor impact on science and technology enterprise employees can’t be ignored.
In this paper, I make an empirical study of Heihai Nano science and technology co. LTD,find that Science and technology enterprise staff's emotional labor is influenced by many factors. Through the analysis, this research is mainly to investigate the relationship harmony degree between employees and supervisors, employees harmonious relations with colleagues and employee relationship harmony degree with organization, whitch impact the emotional labor. In the basic theory of emotional labor, transactional leadership, the team atmosphere, organizational support, this study used questionnaire, surved the employees of science and technology enterprises, through qualitative analysis and quantitative analysis and other statistical analysis methods, discussed the relationship between the employees and supervisors, colleagues and organization effect on emotional labor and related countermeasures.
The conclusion of this study is that the relationship harmony degree between the employee and supervisor, colleagues and organization will affect the employees' emotional labor, and the surface layer of emotional labor plays a negative correlation, with the deep play were positively correlated. Among them, employee relationship with the director is more significant influence on emotional labor than the other two factors. At last, According to the research conclusion, the author put forward reasonable suggestions for science and technology enterprise human resources management.
